工程监理人员工作绩效影响路径研究

摘 要
建筑业作为我国国民经济支柱产业之一,在城市快速发展中承担着重要角色。工程监理行业作为建筑业细分领域之一也在不断发展壮大,与此同时很多问题在不断发生,主要包括:工程监理人员专业素质较低,工作效率提升缓慢,整体流动性较高,这些问题严重影响到工程监理行业的发展。制约这些问题的关键因素在于如何有效地提高工程监理人员的工作绩效。
首先,本文通过问卷调查方法对我国当前工程监理行业存在的主要问题进行了统计调查,探究出关键的影响因素包括制度规范、薪酬待遇、社会认知以及工作满意度。其次,本文对制度规范、薪酬待遇、社会认知、工作满意度以及工作绩效之间的影响关系进行分析,由此构建出工程监理人员的工作绩效的影响路径的假设模型。对湖北省多个监理公司的监理人员发放调查问卷,获得有效问卷672份,并且通过AMOS软件对于工程监理人员的工作绩效影响路径进行实证研究,得出工作绩效的影响因素。
数据结果表明:工程监理人员的工作满意度对于工作绩效起到直接正向的影响;制度规范对于工作绩效既有直接正向的影响,同时又能够通过工作满意度对于工作绩效产生间接正向影响;薪酬待遇和社会认知可以通过工作满意度对工作绩效产生间接正向影响。综合以上结论,本文从制度规范、薪酬待遇、社会认知和工作满意度等方面对于提高工程监理人员的工作绩效提出了针对性的建议。

Abstract
As one of the pillar industries of Chinese national economy, the construction industry plays an important role in the rapid development of the city. As one of the subdivisions of the construction industry, the project supervision industry is also growing. At the same time, many problems are constantly occurring, including: low professional quality of engineering supervision personnel, slow improvement of work efficiency and high overall liquidity. These problems seriously affected the engineering supervision industry, so that the development of the construction industry. The key factor that restricts these problems is how to effectively improve the performance of engineering supervisors, which has certain guiding significance for improving the performance of engineering supervisors.
First of all, a statistical survey has been conducted in the thesis on the main problems existing in Chinese current engineering supervision industry through questionnaire survey methods, and explored four key influencing factors, institutional norms, remuneration packages, social cognition and job satisfaction. Secondly, through the research of related literatures, the relationship between institutional norms, remuneration packages, social cognition, job satisfaction and job performance has been analyzed in this thesis, and constructs a hypothetical model of the impact path of engineering supervisors' work performance. Questionnaires were issued to the supervisors of several supervision companies in Hubei Province, and 672 valid questionnaires were obtained. The AMOS software was used to conduct empirical research on the impact of project performance on the performance of engineering supervisors, and the influencing factors of job performance were obtained.
Some assumptions has been confirmed by the data results, the job satisfaction of engineering supervisors has a direct positive impact on job performance; institutional norms have a direct positive impact on job performance, and at the same time can have an indirect positive impact on job performance through job satisfaction. Remuneration packages and social cognition can have an indirect positive impact on job performance through job satisfaction. According to the results of the questionnaire survey, combined with the above conclusions, some suggestions on how to improve the performance of engineering supervisors from the aspects of system regulation, salary and social cognition have been put forward in this thesis.
